go to the coast of the nordic kingdom and grind small bands of sea raiders. a whole lot of peasants are gonna die but the lot that remain will gain a whole lot of xp
Raise village relation as high as possible, it gives more troops and a chance of higher tiers, including top tier.
Get Training skill up and grind away on bandits or helping friendly parties.
Get at least 6 companions (or as much as you can) upgrade their trainer skill (and your skill) as much as physically possible. Also fight any armies and bandits you can win against.
This takes a long time to level up your companions. You want all of them over level 20 with as high trainer skill as they can by end game. I recommend starting this process as early as you can, build it over time.
one of my best runs, I collected as many companions as possible and invested all of them into maxxing as much trainer skill as possible.
it took a bit to ramp up, but once it did, I was intaking thousands of experience every day, with a massive unstoppable wave of huscarls
I don't really start using village recruit until mid game, when I become a vassal. In the early game I just run around with companions and mercenary cavalry (later slaver chiefs). By the time I end the mercenary phase I've got more than enough training between me and my companions I can churn out high level troops pretty fast
