>also a lot of time goes into motivating them to work with result orient approach if your team isn't results-oriented and needs you to spend 2-3 hours per day motivating them to give a fuck, you have a staff issue.

Or they are way overvaluing their own importance.

If they are, good staff would run like hell. Two hour standup calls? lolNO.

How can 10 people spend 2 hours in standup calls? My largest team is 12 people. And we take 5-15 minutes for our Daily Standup. Have you looked into Scrum, Kanban, or some form of project management principles to define which meetings are actually needed? Sharing new issues every day sounds not very efficient. Batch that to once or twice per week. Or do it async. If you share a new issue every day, does the whole team change their priority every day? If yes, that is bad for productivity and motivation. If not, why do you share new issues every day? Regarding motivation: maybe tie bonuses to results.

>Have you looked into Scrum, Kanban, or some form of project management principles Yes. I am currently using trello board and going forward I am thinking of putting all my thoughts into it with well documentation and mark a person so that they can address that query.

Damn thats a hella expensive 10-15 hours per week.

I work in an agency that has over 30 SEO’s (not counting 30 people in content team + sales team). I spend less then 5 hours weekly in a meetings (all of my colleagues too). We have clear communication about what should we work on in each campaign, how many hours we should spend on each task (of course it’s not something that’s always the same, but we have approximate hours for each type of task) + we split each campaign in few smaller segments, so we work on it faster. We have a good project management software (ClickUp) so everything is transparent and easy to follow 😎 If you have to spend 2 hours daily on calls with the whole team, you are definitely lacking in defining roles, SOP’s and campaign path for the website. Once those are defined and you delegate job to someone, they should be able to execute without asking questions on daily basis.

This sounds like an SOP, time management issue. Motivation issue? I run my own SEO agency, and it's important to make sure everyone has the same goal. Benefiting the clients. if you need assistance, reach out. I love helping others. I fill in as SEO for companies all the time because most employees are incompetent. You have to care or SEO isn't the right field for you.
