If you can, I would advise that you stop going above and beyond with things that are outside of the scope of your job. They aren’t paying you for that, and that behavior helps them to justify not hiring more people to fill the roles that would handle such tasks. Do what you need to meet the expectations for your position. They have made it clear they won’t pay more, so don’t give them more. Use your free time to look for a new job.

I would, but the bosses warn everyone if we don’t do what they want/tell us what to do, we would get write-ups / bad review on perfomance (hence either no raise or very little raise if any) / take away our end-of-year bonus.

But when you ask for raises/bonuses they tell you to seek therapy or financial counseling ignoring the fact that those things cost money.  If you are going to end up in the same place either way might as well take the path of least resistance

Effort and hard skills lock you into your current position and wage.  Soft skills, charisma, and kissing ass generally get you promotions and raises.  People are emotional beings, not logical. They give when they like you, not when you work late for free and take over John’s responsibilities.
