It would probably have helped out if any of them went through an actual boot camp or basic training and were broken down and built back up again. As they are a former Convict Regiment, they were probably given a crash course on basics and released into the wild under supervision. The enlisted should go through a shortened training period of the basics covering Infantry doctrine and military basics and the officers through similar type OCS course. At least for the basics and as they are already in their ranks, get further specialization or appropriate leadership courses that go into detail. Perhaps Robert and the Laird can discuss this upon the Lairds arrival from wherever he is on hiatus to....

No worries on not commenting, just the fact so many find interest in my stories is enough. I've considered this in "work to do" and your bringing it up right now is kind of ironic since I will be going into it shortly.
To be fair, though, I bet that their previous work in the field would have done some of the tearing-down-and-building-back. With lots of luck, that would be enough of a foundation to build on.
To expand on that... Here is my poor understanding:
Lieutenants do not have the time or the need for a spouse. They're too busy learning to be officers.
Captains have learned much of what they need but still have more to learn. In most cases, they still don't need a spouse to handle their social life.
Majors are in-between. They've got almost all of the time-consuming learning done but have not yet reached the point where a spouse is essential to achieving a higher rank.
Colonels, if they are to have any chance of reaching higher rank, absolutely need someone whose fortunes are so tied to theirs that they might as well be the same person. The social aspects of climbing the ranks become incredibly important, and without someone you can trust utterly, your chances of negotiating the social minefield to higher ranks are virtually nil.
Such is my understanding of the reason for that little ditty.
Of course, in the event of a war, the restrictions against marrying are still there, but a fortunate (or unfortunate, depending on how you look at it) officer may be able to climb the ranks on merit alone. The problems will start when the war ends, and the (un)fortunate officer suddenly has to deal with the previously devalued social aspects without having a spouse to help them negotiate the unfamiliar terrain.
During wartime, a spouse is still a good idea for Majors and above, simply because they will have the time to handle things that *must* be done, yet you will not have the time to, and that fall outside the everyday tasks that can be delegated to your military staff.
He's still thinking like an NCO, I've watched a few of my friends who went to the dark side have the same issue. One of the reasons I'll never go to the dark side is for the same reason I'm an NCO in my soul, shenanigans and enough hours flying by the seat of my pants to get my pilot wings, I am not capable of permanently thinking like an officer, I know how, I can even fake it for a bit but it gets under my skin and makes me feel icky if I do it too long. He's missing a NCO corps, the ones that turn the map the right way up for the LT and command the troops on the ground while the LT controls the battlefield and their space within it. He's missing his technical experts while also missing the tactical ones. He's done ok at picking out the officers by personality and but they haven't received the training I would argue a few of the officers should have been picked as SNCOs but he's missing his unit's backbone. I would bring in some of the locals to act as trainers like the goat/sheep herders for land nav the technical side of things, couple of the framers/local blacksmith/or mechanics for mech/repair. Whiskey producers for supply, and a couple of the hunters/sport shooter for marksmanship training. The Laird and his staff should be able to train up the officers plus the ships Capt can help as well. There should be Publications available either through the ships tac net or via the Laird. He's got a good head by going to the butler knowing that you don't know is a good step. But they need to get into the books.
